I had two calls last week with owners who already run performance pay.

Different trades. Different software. Same problem.

They'd both built incentive plans. Neither was getting the results they wanted. And in both companies, at least one tech was always unhappy. So every few months, they'd tear it down and start over.

I asked one of them what was actually going wrong.

He told me his techs can't figure out what they're getting paid until payday.

"It's a guess," he said.

That line stuck with me.

Because when a plan stops working, here's what most owners do. They assume the plan is wrong. They add a tier. Change a percentage. Rebuild the spreadsheet.

The plan usually isn't the problem.

The problem is your techs can't see what they're earning while they're earning it.

A rule I keep coming back to: if a tech can't explain how they get paid in 10 seconds, it's too complicated. But simple isn't enough on its own. A tech can understand the plan cold and still be flying blind if they can't see today's number.

Winners want to know the score while the game is still on. Not Friday. Now.

That's the whole reason we put it on their phone. Every tech opens the ShareWillow app and sees the job in front of them, what it's worth, and their effective hourly rate climbing through the day.

No math. No waiting on payroll.

That visibility is what moves your KPIs. If a tech can see exactly what they need to do to hit their KPIs, everything moves in the right direction.
